摘要:This study is a cross-national research in school leadership behaviors. Research subjects in this study include primary and secondary school teachers in Taiwan and northeastern Japan. By referring to “School leadership of the future,” this study summarized that school leadership is working toward a team approach to instruction leadership, compound leadership, and diverse leadership. By referring to relevant literature, the researcher also determined pertinent criterion variables, including school effectiveness, teachers’ job performance, and teachers’ organizational commitment. The results obtained through collecting questionnaire copies and performing statistical analyses are as shown below. Firstly, in terms of the same leadership behavior’s contribution to school effectiveness, the two countries revealed some differences. A team approach to instructional leadership is conducive to students’ performance in Taiwan and teachers’ professionalism in Japan. The two countries also showed differences in different leadership styles’ effects in facilitating teachers’ commitment. School principals in Taiwan should employ structure and symbol-oriented leadership; whereas, school principals in Japan should employ a team approach to instructional leadership. As indicated by these results, Japan has a stronger team approach to leadership characteristic in comparison to Taiwan. As Japanese culture values team honor, employing a team approach to leadership could facilitate teachers’ professionalism and commitment. Due to Taiwanese society’s diverse cultures and difficulty in reaching a consensus, setting a clear goal and employing structure and symbol-oriented leadership with an established paradigm or a heroic story may better facilitate teachers’ commitment.

摘要:Talent is the key to institutional development, and finding the right talented faculty is the foundation of institutional success. When planning for key positions in educational institutions, should resources be focused on developing specific talents (exclusive approach) or should each employee be utilized appropriately (inclusive approach)? This is a question about the effectiveness of the resource investment - that is, should a firm consider whether talented faculty developed by resource investment will stay with the institution for a long time or whether faculty are engaged in work? This study aims to explore what kind of talent management approach is more effective in retaining talent in educational institutions, as well as what kind of talent management approach is more effective in keeping talented faculty engaged in their work. A national sample of 986 kindergarten teachers and caregivers from 138 kindergartens in 20 cities was used to analyze the data through OLS (regression analysis) and SEM (structural equation model). The results showed that the inclusive approach to talent management has a strong positive effect on talent retention and talent engagement in education institutions. The effect of this inclusive approach on talent retention is also mediated by organizational justice; i.e., the inclusive approach performs better at retaining talent and employees’ perceptions of organizational justice are also better when each employee is managed well. The exclusive approach, which focuses on managing specific talents, also has an indirect effect on talent engagement, but the effect is weaker. This study shows that educational institutions that want to retain talents and promote talent engagement should adopt an inclusive approach, utilize each employee appropriately, and develop employees’ potential to make the most of the resources invested and to facilitate their perceptions of organizational justice.

摘要:本研究旨在探討教保服務人員「工作與家庭衝突」與社會支持之關聯性。研究者以分層叢集隨機抽樣抽取臺南市、高雄市公私立幼兒園教保服務人員進行問卷調查,獲得有效問卷420份。經過統計相關分析、F考驗、迴歸分析,研究結果發現「工作對家庭衝突」是教保服務人員面臨的主要衝突,「家庭對工作衝突」則較少發生。在獲得的社會支持方面,家庭支持高於職場支持,家庭支持以配偶支持較高,職場支持則以同事支持較高。而且不同的社會支持類型對於「工作與家庭衝突」具有不同的影響效果,影響「工作對家庭衝突」最重要的變項為職場支持中的主管支持;影響「家庭對工作衝突」最重要的變項則為家庭支持中的家人支持。以上結果可提供幼兒園經營管理之參考。

摘要:The purpose of this study is to find the possible business risks when preschools conduct new business strategies. After evaluating the possibilities and seriousness of each risk, the researcher adopts the method of IPA to analyze and distinguish the types of business risks, Acceptable risks, High risks, and Significant risks, and according to the risk types to provide suitable suggestions to preschools’ mangers to deal with the risks: Transfer, Mitigate, Accept, or Avoid. The main subjects of the questionnaire are all the preschools’ principals in Taiwan, and the researcher adopts stratified random sampling to draw the samples and finally obtains 511 valid samples. After statistics analysis, the results of this study are as follows: (1) In this study, the researcher combines two risk management models, HHM and RM5, with the results of past studies to develop the risk management measurement for preschools, and after analysis of the results of measurement, the researcher finds there are 6 risk dimensions and 24 risk items the principals will meet when they conduct new management strategies. Among all the risk items they will meet, ”heavier work load for preschool teachers” has the highest chance to occur, and “safety of the building elements and components“ will cause the most severe consequences; (2) The following risk items must be mitigated when a preschool implements new strategies: Professional capacities and work load of preschool teachers, the ability of the preschool to respond to policy changes, and a shortage of human resources. These business risks are the ones that must be dealt with most urgently. According to the results above, the researcher suggests preschool principals adopt suitable risk management strategies to deal with different business risks when they conduct new business strategies.

著作名稱: Exploring differences from principals’ leaderships and teachers’ teaching performances in public and private schools.

摘要:Previous researches on public and private schools mainly compare differences in student performance in the two categories. A number of studies believe that teachers’ teaching performances and principals’ leadership might be factors that result in private school students’ better academic performance. However, there are no empirical studies to support the conclusion that private school teachers’ teaching performance and principals’ leadership are better. For that reason, this study sets out to delve into this topic to clarify questions about this topic in previous literature. In line with the ratio of public schools to private schools, 2,177 public school teachers, as well as 189 private school teachers, were chosen as research participants. The following important conclusions were reached by adopting Structural Equation Modeling analysis and analysis of variance. Research results showed that public and private school teachers’ teaching performance has no significant difference, yet private school principals are better than public school principals in showing various leadership behaviors. Leadership behaviors in public and private schools are different. How are leadership behaviors shown in public and private schools? Public school principals’ instructional leadership and delegative leadership can more effectively enhance teachers’ teaching performance. Private school principals should adopt symbol-oriented leadership in order to improve teachers’ teaching performance.

摘要:The recent competitive advantage theory primarily involves two views: RBV (resource-based view) and CBV (competence-based view). While many studies have applied these two theories in different organizations for verification, few have used preschools to confirm the applicability of these two theories. At the same time, in order to cover the fact that preschool competition is competition within the same location, this study explores the different competitive advantages of preschools in different urbanized locations. The 3 R’s of customer satisfaction are converted to the 3 R’s of parental satisfaction as outcome variables to explore the effect of each competitive advantage. The researcher used hierarchical randomized cluster sampling to conduct a questionnaire survey on parents of children in preschools, and obtained a valid sample of 985 people. The research found that: For all preschools, RBV and CBV were applicable. Therefore, the researcher believed that the resource-based and competence-based views, in other words, resource-based and competence-based view (RCBV), should be unified in order to explain the competitive advantages of preschools. This study also discovered that the top three competitive advantages of all preschools were: talent classes, professional level of teachers, and service quality. Preschools in different urbanized locations had different focuses: the most important competitive advantage in highly urbanized locations were “robust finances”; “service quality” in moderately urbanized locations and emerging cities, “professional level of teachers” in mid-level towns, “government accreditation performance” in aging towns, and “talent classes” in agricultural towns and remote locations. In summary, talent classes, professional level of teachers, and robust finances were part of RBV, while service quality and government accreditation performance were part of CBV. Therefore, the application of the competitive advantage theory should simultaneously adopt the resource-based and competence-based views (RCBV) for greater inclusiveness.

摘要:The study on competitive strategies was based on the theory of competitive strategy proposed by Porter, whereas the research on parent satisfaction was based on a model of school children’s willingness to continue studying at the same kindergarten, children’s willingness to enroll in more courses, and parents’ willingness to refer the kindergarten to other people. After survey sampling was conducted in 20 municipalities and counties across Taiwan, the structural equation modeling (SEM) statistical technique was adopted to establish a model addressing the interplay between the competitive strategies of kindergartens with different characteristics and parent satisfaction. The results included that the large-sized kindergartens’ competitive strategies should place stress on providing quality and establishing a good brand name, whereas small-sized kindergartens should focus on each child’s learning and student performance. In addition, given the close-knit school-parent relationship in rural kindergartens, word-of-mouth communication and brand strategy are both important for rural kindergartens. In contrast, as parents of urban kindergarten children value their children’s performance at school, urban kindergartens should give students more opportunities to demonstrate what they have learned to show the kindergartens’ success in education.

摘要:Many kindergartens have been affected by declining birthrates, and it has become difficult for them to recruit students. Due to the consideration of costs and benefits, some have had to lay off teachers to maintain operational benefits. This study focused on the types of layoff decisions made by kindergarten operators, as well as which types of layoff decisions would better benefit kindergarten competitiveness and effectiveness. Using the decision model by Husted and Allen (2008) as the foundation, this study divided layoff decisions into the ability approach, the public good approach, and the care approach, as well as in-group favoritism decisions, based on a literature review. On one hand, it analyzed the differences between various types of kindergartens in making layoff decisions, and on the other hand it explored the effect of different layoff decisions on kindergarten competitiveness and effectiveness. This study extracted 205 managers of kindergartens from the 23 cities and counties of Taiwan for questionnaire surveys. The research results showed that the layoff decisions of kindergarten principals in Taiwan were generally inclined toward the ability approach and public good decisions, while in-group favoritism decisions were less often used. Different types of kindergartens also showed differences in terms of layoff decisions; in-group favoritism decision was used more often in privately operated kindergartens than in religious/charitable kindergartens. In addition, kindergartens established by religious/charitable organizations were more likely to use care approach decisions, while kindergartens affiliated with schools were more likely to use ability approach decisions; however, the post-hoc comparisons were not significant. In addition, in-group favoritism decisions also had a negative effect on the kindergarten competitiveness and management effectiveness, but ability approach decisions had a positive effect on both of them. Care approach decisions could benefit management effectiveness but they had no significant effect on elevating competitiveness.
